Case study - Executive and Team coaching
RD Jones: Building Brilliant: Leaders/Senior Managers Program (2023 - Present)
In February 2023, Dream Culture began working with RD Jones to deliver the Executive leadership team a performance improvement program. The intent of the program is to have the 8 Executives.

- Reset a culture by design opposed to default. Toxic behaviours were the “norm” and having a substantial declining impact on morale, retention, financial, reputation and most importantly the wellbeing of all.
- Learn about adaptive leadership and apply the concepts to diagnose and mobilize others to make progress on complex challenges enabling a multi venue group operate as one business culture that people wanted to be a part of.
- Understand how to gauge psychological safety and move groups/teams into the zone of productive disequilibrium. Understand the connection between psych safety and high performing teams and the role we play collectively and individually.
- Further develop their leadership skills, capabilities and identity, and explore how to inspire others and help them grow.
- Continue to build deep professional relationships and understand the impact this has on our culture when trust has dissolved/we choose to avoid difficult conversations.
- Complete a 180° feedback survey and learn from the “voice of team” and participate in 1:1 coaching session to further embed learning and focus on team challenges and opportunities.
The client is aiming to develop these leaders to be more comfortable not always having the answers, to understand how to develop psychological safe spaces for their team and how to better understand/read the team and system(s) they are a part of.

The Leadership program has elevated from its initial succession currently being delivered to 45 leaders across South Australia, who are responsible for 400 staff. There are three cohorts: Executives, Senior managers and Emerging leaders. The twenty plus day of program immersion is supported by one-on-one coaching virtually and in person. All leaders experience 360° feedback over their journey and develop an individual leadership purpose as well as enhancing our team’s purpose. At RD Jones, culture is not just a priority, it is the foundation of their success. In 2024/2025, we are launching a transformative initiative: the Trademark Rollout. This ambitious program will reach all 400 team members, training them on behaviorally what success looks like in each of their roles and responsibilities. This will be delivered in tailored sessions of 15-20 participants over five months.
The impact of this initiative will be profound. For the first time, performance metrics will be directly linked to how individuals embody our purpose: "To create an unforgettable experience". Dream Culture integrates CSR (Corporate Social Responsibilities) into its coaching methodologies, promoting both personal growth and professional excellence. Collaborating with the Bambuddha Group, Dream Culture implements ESG (Environment, Social, and Governance) strategies to reduce inequalities in leadership. The “Buy One, Give One” initiative exemplifies this, offering leadership training seats to those less fortunate, thus fostering inclusion and bridging leadership inequality. Culture is the behaviour you accept. It is the invisible current that shapes how people show up, work together and either thrive, survive or quietly disengage. It’s the stories employees whisper after meetings, the energy in the room when a leader enters, the unwritten rules everyone seems to know but no one ever says out loud. For too long, culture has been treated as something optional, a side project for the HR department rather than the beating heart of an organisation. What if we put as much time and attention on culture, as we do on our numbers in business?
Shelly McElroy knows this truth in her bones. She didn’t set out to become a culture strategist. Her path began in the fast paced, high pressure world of hospitality, where long hours, shifting priorities and razor thin margins can transform people into numbers and teams into burnout. Over the years, she advanced from frontline roles to leadership and training positions, working with large complex teams and experiencing the direct impact of leadership, both good and bad on morale and results.
It was the impact from one leader, a toxic, fear driven manager, who became the unlikely catalyst for Shelly’s life’s work.
